[ 摘 要 ] 目的:描述我国二级医院护理人力资源现状。方法:应用自行设计的问卷对我国内地 30 个省(自治区、直辖市)

948 名二级医院护士长进行调查。结果:临床科室床护比为1 0.32,重症医学科床护比为1 1.99;护士年龄以 20~30岁为主,
学历以大专为主;采用责任制护理的科室占 70.99%,每名护士平均负责10.35名患者,仅 24.65%的科室配有护工;一年内护士
离职率为4.00%,主要原因为转向其他医院或行业;有32.17%的科室实行绩效考核。结论:二级医院护士配置不足,护士年轻
化严重,学历、职称普遍偏低,绩效考核体系不完善。建议增加二级医院护理人力配置,提高护士学历水平,加强后勤支持系统
的建设。

[Abstract] Objective: To describe the current status of the human resources management among the Second Grade hospitals.
Method: Totally 948 head nurses from different Second Grade hospitals in 30 provinces were investigated by a self-designed
questionnaire. Results: Nurse allocation: bed/nurse ratio was 1:0.32 in clinical department and 1:1.99 in ICU; most nurses were
20 to 30 years old and graduated mainly from junior college; about 70.99% departments adopted responsibility nursing system
and one nurse took care of 10.35 patients on average, and only 24.65% departments had care workers; nurse turnover rate in the
past year was 4.00%, and the main reason was transferring to other hospitals or other business; only 32.17% departments had
performance appraisal system. Conclusions: Bed/nurse ratio is far less than the announced standards and nurses are in the status
