AbstractWorkautonomyhasbeenregardedasoneofthekeycharacteristicsofknowledgeworkersbyrecentresearches.Meanwhile,itisalsoanimportantfactoruponjobsatisfaction.Nowadays,workapproachesandcontentsforarchitecturaldesignershavebeenchanginggreatlyaccordingtotherapiddevelopmentpacewiththesoaringgrowthofrealestatemarket.Inthisessay,wewilldiscusshowmanagersofarchitecturaldesigninstitutesimproveemployeeperformancebymakingfulluseofworkautonomy.Basedonevaluatinghowfactorssuchasworkautonomyhaveaninfluentonworkperformance,theeffectsofpassion,senseofresponsibility,commitmentandcontrolpointonitarealsodiscussedthoroughly.AquestionnairesurveywasconductedamongemployeesinanarchitecturaldesigninstituteofShenZhen,including84staffsand84managers.ThenthedatacollectedwereanalyzedbysoftwareSPSS13.0andAMOS7.0inthissubsequence:First,thescalereliabilityofleadership,teamcohesionandteamcitizenshipbehaviorwasevaluated;Next,aconfirmatoryfactoranalysiswasconductedtogettheitemdiscriminationamongthesethreefactors;Then,thedegreeofcorrelationamongthesefactorswasdetected;Last,toverifyallthehypothesizesrelatedwiththisresearchbyregressionanalysis.Theresearchshowsthatworkautonomyhasanobviouslypositiveeffectonemployeeperformancewhileworkcommitmentsandsenseofresponsibilityplayanactiveadjustmentbetweenworkautonomyandperformance.Intheend,theessayconcludedthemeaningofthisresearchonboththeoryandpractice.Methodstoimproveworkperformancebyimprovingworkautonomyweredescribedindetail.Anadvicetoimproveperformancewasalsogivenincasethatworkautonomycannotbeimplementedinworkplacessuchasinstitutetheauthorworkedin.Keywords:workautonomy,employeeperformance,senseofresponsibility,workcommitment目录摘要............................................................................................................................IABSTRACT..................................................................................................................II第1章绪论........................................................................................
