万方数据 万方数据 道德引领：教师制度管理的内在诉求 摘 要 教师作为学校的中坚和核心，是学校发展的关键。教师队伍的领导 和改善，可谓意义重大。调查显示，在现有的制度管理下，教师向善求 真的本心受到不同程度的遏制。由于现行的学校教师管理从制度设计之 初、制度运行之时以及制度评价之果的过程中，或多或少甚至不可避免 的存在着对道德因素的漠视和缺失，导致教师的职业形象呈现出种种危 机。在此背景之下，提倡道德引领的领导方式，以及对解决当下教师管 理问题的价值所在：强调道德引领可以使教师对学校制度管理目标从被 动遵守到主动的信奉，可以让教师的优秀成为可能，可以通过塑造“领 导的替身”，实现教师的自我管理，以达到“领导是为了不领导”，从根 本上改善教师制度管理的成效。 为此，学校领导者有必要转变管理理念，承认“道德也是一种推动 力”，通过自身有意识的道德示范、道德感召和舆论传导，从方向引领、 行为示范、精神感召三方面对教师进行道德引领，用教育本身的价值唤 醒教师天职意识、点燃教师内心的火种，在学校营造出道德权威的环境， 以修正、弥补教师制度管理的缺陷和先天不足。我们可以期待，有了道 德引领的教师制度管理，才能真正促进教师幸福成长，完善教师职业形 象，以最终推动学校持续而良性的发展。 关键词：教师形象危机 制度管理 道德引领 领导替身 共同愿景 Moral Guidance: The Inherent Demands of Teachers Management System Abstract As the backbone and the core of schools, teachers are the key to the development of Universities. It has obvious significant meaning for the leadership and improvement of the teachers. Survey shows that teachers’ goodness truth of conscience is subjected to different levels of containment by the existing system of management. As the current school teacher management system which more or less and even inevitably exist disregard and missing for moral factors, from design through operation to evaluation, leads to the crises of the teachers’ professional image. In this context, I promote a moral guidance management as well as the value of solving the teachers’ management issues: the moral guidance leadership enables teachers to believe the school management objective initiatively and makes it possible to be an excellent teacher. It also enables to achieve self-management of teachers by creating “a substitute for leadership” in order to achieve “leadership is not leading to” and radically improve the effectiveness of teacher management system. Therefore, school leaders are necessary to change management concepts to recognize that “Morality is also an impetus.” They need to lead morality of teachers by moral demonstration, moral appeal and media transmission, from the direction guidance, behavior model to spiritual inspiration.
